Every Hiring Funnel Loses Candidates at Each Stage — the Question Is Where

Applications don't become interviews, interviews don't all become offers, and offers don't all get accepted. Measuring the conversion rate at each individual stage, rather than just the funnel's overall ratio, is what actually shows a recruiting team where to focus: a weak application-to-interview rate points to a sourcing or screening problem, while a weak offer-to-hire rate points to a compensation or candidate-experience problem.

The Formula

Pipeline Conversion Rate = (Interviews / Applications) × 100

The same ratio structure extends through the rest of the funnel: interviews to offers, offers to hires, and applications straight through to hires overall, whenever those figures are supplied.

Where This Is Useful

  • Diagnosing a slow pipeline — a stage-by-stage breakdown shows exactly where candidates are being lost, rather than just that the funnel underperforms overall.
  • Forecasting hires from applications — historical conversion rates let a recruiter estimate how many applications a target number of hires will require.
  • Comparing roles or teams — stage conversion rates can vary sharply between departments, revealing where hiring managers or interview processes need attention.
